Care work is a demanding yet deeply rewarding profession. Despite this, many in the sector feel that their roles offer limited career progression — a challenge that contributes to retention pressures and can make the sector less appealing to younger generations.

Our research among 410 UK care workers, completed in partnership with Care England, found that almost a fifth disagreed that they have clear career prospects with their current employer, whilst a significant proportion were not motivated to seek promotion based on pay alone.

With the average age of a care worker now 45, creating structured pathways from entry-level roles to leadership positions is critical to sustaining a skilled, engaged workforce. By professionalising the sector, care organisations can improve attraction, motivation and long-term retention.

Clear career pathways provide staff with visibility of progression opportunities and the training needed to reach them. But without this clarity, staff may feel their skills and dedication are undervalued, which can lead to stagnation or attrition.

Structured pathways also help to engage younger recruits, who increasingly seek roles offering development, training and a sense of purpose. Highlighting these opportunities can make care work more attractive as a career choice, rather than simply a stopgap employment option.

Another example is our Director of Operations who began as a regional manager and has now progressed through the organisation, gaining a really strong understanding of the inner workings of our homes.
